I etablerte og st\u00f8rre virksomheter er det HR som har ansvaret for \u00e5 utvikle menneskene. Men hvorfor bare i etablerte virksomheter? Er det ikke enda viktigere i de sm\u00e5 og nystartede? Den som sp\u00f8r er HR-veteranen Hans Jacob Christensen<\/strong>, siste tilskudd i Tirsdag morgens ekspertpanel<\/a>.<\/p>\n\n\n\n

For tiden er jeg ansatt i en virksomhet under oppbygging. Vi er n\u00e5 15 medarbeidere i selskapet. En bekjent undret seg over at vi allerede hadde en fulltids HR-person \u2014 meg \u2014 selv om vi fortsatt bare er 15 sjeler ombord. Jeg svarte at HR var den andre ansatte  \u00abinn d\u00f8ren\u00bb. Det oppstod mer undring. <\/p>\n\n\n\n

Forsiktig spurte jeg om ikke organisasjonsevne og kompetanse for \u00e5 innfri kundenes krav og b\u00e6rekraftig l\u00f8nnsomhet var viktigst? Er det ikke slik i etablerte og st\u00f8rre virksomheter at det er HR som har ansvaret for \u00e5 tette kompetansegap ved \u00e5 utvikle menneskene? Og dess mindre man er, jo viktigere er det? <\/p>\n\n\n\n

Hva med bedriftskultur, er det noe man f\u00f8rst utvikler etter flere \u00e5r? Da m\u00e5 vel HR v\u00e6re tidlig p\u00e5 plass? <\/p>\n\n\n\n

Det har jeg ikke tenkt p\u00e5, repliserte han.<\/p>\n\n\n\n

De fleste er ikke Telenor<\/h2>\n\n\n\n

If\u00f8lge statistikk fra Statistisk Sentralbyr\u00e5 har halvparten av norske virksomheter f\u00e6rre enn fem ansatte og nittifem prosent har f\u00e6rre enn femti ansatte. Kun en prosent har mer enn 250 ansatte. De fleste er ikke<\/em> ansatt i Ice, Visma, Telenor eller Equinor.<\/p>\n\n\n\n

Sm\u00e5 og mellomstore har ikke anledning til \u00e5 holde seg med HR-avdelinger. I mellomstore har man kanskje en HR-medarbeider pr 100 ansatte. I sm\u00e5 virksomheter snakker vi mer om en kombinasjon med en annen rolle, uten HR-faglig bakgrunn. Disse er ikke talentspeidere, DNA-jegere, kulturagenter eller paradoksnavigat\u00f8rer. <\/p>\n\n\n\n

Kremmergenet<\/h2>\n\n\n\n

Jeg har v\u00e6rt i HR i mange \u00e5r og sett hvordan de kommersielle forventningene til HR har styrket seg. Til det bedre. Og  \u00abkremmergenet\u00bb er noe man har. Eller ikke. <\/p>\n\n\n\n

Blant de titusenvis av sm\u00e5 bedriftene er mange gr\u00fcnderbedrifter. Bare et f\u00e5tall av de overlever. <\/p>\n\n\n\n

Ville h\u00f8yere HR-kompetanse hos daglig leder ville bidratt til st\u00f8rre overlevelse?<\/p>\n\n\n\n

Bevissthet om rett kompetanse, forst\u00e5else for hvordan man bygger en organisasjon, evnen til \u00e5 tiltrekke seg og rekruttere gode folk er basal HR-kompetanse som ikke er like basal hos en gjennomsnittlig norsk bedriftsleder. <\/p>\n\n\n\n

Ned p\u00e5 kj\u00f8kkenbordet<\/h2>\n\n\n\n

Jeg aksepterte invitasjonen til \u00e5 skrive for Tirsdag morgen uten betenkningstid. For meg representerer det en flott mulighet til \u00e5 dele tanker, historier og erfaring, inkludert egne tabber, jeg mener er viktige for sm\u00e5 og mellomstore virksomheter. <\/p>\n\n\n\n

Kanskje kan jeg ogs\u00e5 hjelpe noen mindre virksomheter til \u00e5 fokusere p\u00e5 det som betyr noe, spesielt i en oppbyggingsfase. <\/p>\n\n\n\n

Politisk korrekthet ikke et m\u00e5l<\/h2>\n\n\n\n

Jeg savner sp\u00f8rsm\u00e5l og debatt blant oss \u00abHR-proffer\u00bb n\u00e5r vi deler artikler p\u00e5 LinkedIn og andre forum. Hva er kjernen i HR som skaper b\u00e6rekraftig og l\u00f8nnsom virksomhet i dag og i morgen? Kanskje dette ogs\u00e5 kan bidra til diskusjon innen HR om hva som er viktig(st).<\/p>\n\n\n\n

Ta det som en invitasjon. <\/p>\n\n\n\n

Selv har jeg flere sp\u00f8rsm\u00e5l enn svar, men \u00f8nsker \u00e5 sette s\u00f8kelys p\u00e5 temaer jeg mener er kjernen i HR; organisasjonsevne og kompetanse, hva som gj\u00f8r HR relevant, rekruttering, mangfold, onboarding, motivasjon og ledelse, b\u00e6rekraft og l\u00f8nnsomhet for \u00e5 nevne noen. <\/p>\n\n\n\n

Og m\u00e5let er ikke \u00e5 v\u00e6re politisk korrekt.<\/p>\n\n\n\n

HR vil selv gjerne bli oppfattet som \u00abstrategisk\u00bb. Ledere snakker ofte om at HR m\u00e5 v\u00e6re operative. Spiller det noen rolle? Er det ikke bare ord? <\/p>\n\n\n\n

Jeg synes begrepene beskriver hva slags perspektiv HR har. Og det m\u00e5 v\u00e6re rettet utad, p\u00e5 hva som skjer hos v\u00e5re kunder og deres kunder. <\/p>\n\n\n\n

Derfor m\u00e5 HR v\u00e6re kommersielle i tanke og handling.<\/p>\n\n\n\n

Kvintessensen i HR<\/h2>\n\n\n\n

S\u00e5 \u2013 hva er <\/em>kjernen i HR?<\/p>\n\n\n\n

For meg er kvintessensen i HR \u00e5 skru sammen organisasjon og kompetanse i dag ut fra forst\u00e5elsen om hva kundene ettersp\u00f8r i morgen. \u00c5 tette kompetansegapet ved \u00e5 utvikle menneskene og tilpasse oss f\u00f8r morgendagen rinner. Aller helst er det vi som skal drive markedet og ikke omvendt.<\/p>\n\n\n\n

Og gj\u00f8r man ting p\u00e5 riktig m\u00e5te er virksomheten forh\u00e5pentlig \u00f8konomisk b\u00e6rekraftig, til fordel for kundene, de ansatte og eierne.
