Har kunstig intelligens en plass i HR-avdelingen? \u2014 Absolutt, sier Nigel Guenole. Den kvantitative psykologen peker ut 3 av mange HR-felt hvor kunstig intelligens kan gj\u00f8re jobben bedre enn naturlig intelligens.<\/p>\n\n\n\n

Nigel Guenole<\/strong> er forskningsdirekt\u00f8r og underviser ved Goldsmiths, University of London. I tillegg er han leid inn av IBM hvor han leder et team av adferdsforskere som jobber med \u00e5 utvikle AI-l\u00f8sninger for HR.<\/p>\n\n\n\n

 I mars snakker han om The Business Case for AI in HR<\/em> p\u00e5 HR Tech 2019<\/a>.<\/p>\n\n\n\n

Og det er mange ting AI kan brukes til i HR.<\/p>\n\n\n\n

Men f\u00f8rst:<\/p>\n\n\n\n

\u2014 Hva er en kvantitativ psykolog?<\/em><\/p>\n\n\n\n

\u2014  En kvantitativ psykolog fokuserer p\u00e5 matematiske modeller av menneskelig psykologiske prosesser, svarer han. \u2014 Og det er et fagfelt som er en god match med maskinl\u00e6ring og kunstig intelligens koblet mot omr\u00e5der som rekruttering, oppf\u00f8lging gjennom medarbeiders arbeidsl\u00f8p, og motivasjon og bel\u00f8nning.<\/p>\n\n\n\n

Empatiske maskiner<\/h2>\n\n\n\n

\u2014  S\u00e5 rekruttering er et av omr\u00e5dene? Hvordan kan en maskin rekruttere bedre enn mennesker?<\/em><\/p>\n\n\n\n

\u2014  Store selskap f\u00e5r tusenvis av s\u00f8knader per dag. Det er ikke mulig \u00e5 gi alle disse en god behandling uten hjelp av teknologi. Jobbs\u00f8kere b\u00f8r behandles som man behandler kunder, de skal \u00f8nske \u00e5 komme tilbake om de ikke oppn\u00e5dde det de \u00f8nsket denne gangen. De skal ogs\u00e5 gjerne fortelle vennene sine om den gode kandidatopplevelsen de hadde, selv om de ikke fikk jobben. De skal oppleve at de behandles individuelt.<\/p>\n\n\n\n

\u2014  Og empatisk?<\/em><\/p>\n\n\n\n

\u2014  Absolutt. Vi bruker stadig oftere chatbotter for \u00e5 kommunisere med leverand\u00f8rer. Selv ser jeg at jeg chatter med roboter hos blant annet banken min og telekomoperat\u00f8ren min. Disse systemene blir stadig smartere og kan forst\u00e5 naturlig spr\u00e5k. Teknologien er utbredt, men det er f\u00f8rst n\u00e5 den begynner \u00e5 tas i bruk innen rekruttering.<\/p>\n\n\n\n

Livsl\u00f8p<\/h2>\n\n\n\n

\u2014  Du snakker ogs\u00e5 om at teknologien f\u00f8lger medarbeideren gjennom hele livsl\u00f8pet. Si mer om det.<\/em><\/p>\n\n\n\n

\u2014  Sv\u00e6rt mange virksomheter vet ikke hvilken kompetanse de faktisk har blant sine medarbeidere. Den tradisjonelle m\u00e5ten \u00e5 kartlegge kompetanseutvikling er at en leder fyller ut et skjema. Det er arbeidskrevende og g\u00e5r fort ut p\u00e5 dato. Noe av det vi ser skjer n\u00e5 innenfor AI og HR er at teknologien oppdager hvilke ferdigheter du har. Det kan brukes til \u00e5 sette opp dynamiske kompetanseprofiler hvor du rangeres p\u00e5 ulike ferdigheter. Slike systemer virker best n\u00e5r det er helt transparent slik at den enkelte medarbeideren kan g\u00e5 inn og korrigere om systemet ikke har fanget opp ting slik han eller hun mener det skal v\u00e6re.<\/p>\n\n\n\n

\u2014  Med slike systemer blir det ikke bare enklere \u00e5 se hva slags kompetanse du har tilgjengelig, det blir ogs\u00e5 lettere \u00e5 se hva du trenger \u00e5 bygge opp av ny kompetanse for \u00e5 sikre videre utvikling og vekst.<\/p>\n\n\n\n

AI-coaching<\/h2>\n\n\n\n

\u2014  Et tredje omr\u00e5de du nevner er motivasjon og bel\u00f8nning. Skal vi motiveres og bel\u00f8nnes av maskiner?<\/em><\/p>\n\n\n\n

\u2014  Motivasjon og bel\u00f8nning er s\u00e5 mangt. I dag er de fleste enige om at mening og personlig vekst er hva som motiverer. En m\u00e5te \u00e5 vokse p\u00e5 er gjennom coaching, men det har v\u00e6rt en type tjeneste som prim\u00e6rt har v\u00e6rt for ledersjiktene i organisasjonen. Men n\u00e5 har selskap som IBM utviklet verkt\u00f8y som Watson karrierecoach og kandidatassistent. Medarbeiderne g\u00e5r i dialog med en AI-assistent som kan foresl\u00e5 videre utviklingsl\u00f8p for deg og peke p\u00e5 muligheter og \u00e5pninger i organisasjonen som matcher din profil.<\/p>\n\n\n\n

Kritisk tenkning<\/h2>\n\n\n\n

\u2014  Dette h\u00f8res ut som om det er bare for de aller st\u00f8rste virksomhetene med tusenvis av ansatte?<\/em><\/p>\n\n\n\n

\u2014  Det er kanskje ikke for de aller minste, men hvis jeg hadde et selskap med 500 eller flere ansatte ville jeg definitivt vurdert \u00e5 se p\u00e5 hvordan AI-systemer kan h\u00e5ndtere spesifikke utfordringer.<\/p>\n\n\n\n

\u2014  Du skal si mer om dette, og antagelig ogs\u00e5 adressere flere enn disse tre HR-feltene p\u00e5 HR Tech. Hva tar tilh\u00f8rerne med seg fra ditt foredrag?<\/em><\/p>\n\n\n\n

\u2014  F\u00f8rst skal jeg snakke om hva jeg mener med AI i en HR-kontekst. De f\u00e5r noen brede definisjoner som vi smalner inn mot noen spesifikke anvendelser, og de f\u00e5r et rammeverk for hvordan de skal tenke og handle for \u00e5 nyttiggj\u00f8re seg AI innenfor HR.<\/p>\n\n\n\n
